The impact of organizational justice on work engagement among female nurses:the mediating role of psychological capital
【摘要】:Objectives The aim of this study is to explore the factors related to work engagement among female nurses,for providing intervention strategies to improve the quality of nursing service.Methods Stratified random sampling method was used to select 500 female nurses from 10 large hospitals to complete questionnaires in Liaoning Province in 2017.A complete response from 421 participants was obtained(effective response rate:84.2%).Organizational justice,psychological capital and work engagement of female nurses were collected.The effect of organizational justice and psychological capital on female nurses' working engagement was analyzed by multiple hierarchical regressions,and the mediating role of psychological capital was verified by the asymptotic and resampling strategies.Results Organizational justice and psychological capital were important factors associated with work engagement.They explained 20.2%and 10.4%of variance in work engagement respectively.Resilience and optimism played partial mediating roles in the relationship between organizational justice and work engagement.Conclusions Hospital administers should make a fair system to maintain the justice at workplace and develop nurses' psychological capital so as to promote work engagement of nurses.
